02The Turning Point

Why did I completely change the way I develop people?

The Moment I Understood

For years, I believed developing people meant teaching them new skills.

Better English.
Stronger interview answers.
More confidence.

That was how I approached every candidate.
Until one interview challenged everything I believed.

The candidate. I had a student. She was capable. She had prepared well. When she told me she hadn't passed the interview, I couldn't believe it.
The replay. So I asked her to replay her answers. Within minutes, I noticed something I had never paid attention to before.
The observation. It wasn't what she said. It was how she expressed herself. She spoke softly, answered carefully, and genuinely wanted the recruiter to see that she was kind.
The turning point. As we replayed the interview, I asked her to project her voice about 20–30% more and open her mouth a little wider so her words would sound clearer and easier to understand. She smiled and replied in the same soft voice, "I wanted them to know I'm a kind person."

That was the moment I understood. She wasn't wrong.

In the cultural environment she had grown up in, speaking softly was a way of expressing kindness, respect, and humility. But that wasn't the environment she was entering.

In a global airline, kindness is expected alongside clarity, initiative, sound judgement, and calm confidence.

She believed she was demonstrating kindness.

The recruiter interpreted uncertainty.

That interview changed the way I develop people.

That interview didn't give me the answer. It gave me the right question to unlock 15 years of observations on cross-cultural human behaviour.

04What Fifteen Years Revealed

"What did those fifteen years of observation lead to?"

Across airlines, leadership programmes, coaching and multicultural workplaces, I kept seeing the same pattern.

Capable people weren't struggling because they lacked skill.

They were struggling because they were reading a new environment through assumptions that no longer matched what was required.

That observation became the beginning of my life's work.

Today, it continues to shape every programme, every conversation, and every framework I build.

Why this matters to me

Growing up in Vietnam, I learned the unspoken rules of a high Power Distance culture.

Respect meant waiting. Humility meant speaking softly. Initiative often meant overstepping.

Those behaviours helped me succeed in one environment. Later, I discovered they became barriers in another.

That experience taught me something I have never forgotten:

Many capable people are not limited by their potential.
They are limited by the thinking patterns that once protected them.

That is why this work matters to me.

I call this pattern The Interpretation Gap™ — the invisible gap between what an environment requires and how a person interprets it.
